In the case of comparing a 15 inch multimedia LCD TV system with that of a 17 inch one for the purposes of deciding product continuity, one of the most important factors to be considered is its appeal to the buying public. In this case, the scenario is such that the 15 inch model is quickly losing favor with many customers, while its counterpart is enjoying a rise in sales, buoyed by excellent reviews of the product. Given the options available, I would have to say that two plans of action are equally desirable in dealing with the situation. For this situation, I would have to go with choosing option one first, before doing the second. I would first see if a revitalization of the 15 inch product would change the way customers see it and subsequently cause renewed interest. If it still fails, then a discontinuation would be in order. Inter Comm Essay The evolution of men and women, how the roles in society have changed. Over the last five hundred or so years women have come a long way. We have seen in the Sixteen hundreds arranged marriages where the woman had no say in the union, and the relationships were is based on money or prestige (Shakespeare 1668). Presently we see love is the driving factor. In 1997 a study was done to say forty-six percent of marriages end in divorce (Harvey1996). In the Sixteen hundreds there were no studies done, but far fewer marriages ended in divorce. That word was not even in the vocabulary. What is the reason for this? We have more choices, more money, and more technology. Communication between men and women is the heart of the issue. We do have more choices and that makes it much easier to give up on the one element in our society that has not change over thousands of years. We can look back to the beginning of time and see how Adam and Eve struggled to communicate. We see this illustrated with the fall of the Garden of Eden (Genesis 3.1-20). Roles have changed, but communication between the sexes has not. William Shakespeare had such a real grasp on the relationships between men and women. His timeless work has shown us that the past relationships between the sexes involved many communication issues no matter what the roles were. In Much Ado About Nothing he contrasts many complicated relationships. He includes men and women in love and men and women in family. The common element is the confusing conversations that have manymeanings (pp. 39-43). We see very deceiving tactics used to confirm relationships and form unions (pp. 349-359). As the centuries pass do we see the same approach to relationships between the sexes? The times may have changed but the rules have not. Looking at the Eighteen hundreds through Virginia Wolfs eyes gives us a unique view into the changing minds of women and their role in society. She wrote of women who were more involved in society and decision making. This is a gradual, but necessary, realization for society. She changed the thoughts of women but not their outward communication with men. Many thoughts of the female characters show a more modern thought process, but they are not able to say what they are thinking or feeling. This truly depicts a very oppressed gender.It was said that Virginia Wolf changed the literature of the future. Did Virginia Wolf open a small window into how women think, or did she blow a hole in the small-minded perception of how men think women think. She has many thought provoking verses in her text to show how times were changing and so were women (p. 63). Not to mention, men were trying to figure out women (p. 86). Time moves forward a hundred years or so. What changes do we see? Is there a more independent relationship between men and women? The development of the roles just adds to the misunderstandings and the torment of the opposite sexes. We see how a more independent outspoken woman gets into a more complicated circle of mis-communications and relationship problems. We once again see the inability of man and women to make themselves understood. The female character that is the lover to the English patient has picked a complex life and role, but with all of her independence she still manages to torture herself, her husband, and her lover (Ondaatjes 1992). Does this show a better understanding of the opposite sex or just how much more complicated life becomes with the changing of the times? Looking at the last 100 years everything has become more complex. We have gone from horse and buggy to automobiles and space shuttles. We have seen women go from homemakers to rocket scientist. We have s een technology change how we treat diseases and how we eliminate our enemies. Samoan Language Samoan is a rich language that remains the principal language of the people of Samoa. The Samoan language is exquisite and quite easy to learn and is similar to other languages in the pacific region. ?Samoan is a branch of the Austronesian Language, formerly called Malayo-Polynesian language, one of the word's largest language families, both in terms of numbers of languages-more than 700-and geographic spread-covering islands and some mainland areas from Madagascar in the west to Easter Island and Hawaii in the east? (Amerika Samoa). ?The Austronesian language is divided into two branches: Formosan, the languages spoken by about 200,000 people in Taiwan; and Malayo-Polynesian, comprising the rest of the language in the Austronesian family? (Encarta Online). As a student finishing up his 2nd year of the Hawaiian Language, I was amazed to find several words in Pouliuli having the same meaning in Hawaiian. Therefore, this report will focus on the Samoan language; it's rules, pronunciati on, and the similarities and differences between the Samoan language and the Hawaiian language. The Samoan language cannot be considered as strong language, and few letters of the alphabet are put to use. ?D and B are never used; H, R, and K are of rare occurrence, which are found in words that have been introduced. All words have a vowel termination, and their etymological forms are constructed by the employment of particles attached to the roots, thereby forming agglutinative or polysynthetic words. The Samoan language is comprised of only fourteen letters-five vowels, A, E, I, O, U, and nine consonants, F, G, L, M, N, P, S, T, V, --H, K, and R only occurring in words of foreign origin? (Neffgen 3). The Samoan language now contains many introduced words, which have been distorted by added vowels or substituted consonants, in order for native speakers to articulate them. Samoan vowels have long and short versions. The language is generally pronounced as in romantic languages such as Spanish and Italian. Both languages also use Macrons in words, ?which is a line used over vowels to indicate longer sound duration? (lelo iwi 408). The main difference in both languages is the letters used. Since the Samoan language has two letters more than the Hawaiian language, the Hawaiian language uses K and H to replace the letters of the Samoan language. While the Samoan language lacks prestige compared to the English language, it makes up for that by being one of the most beautiful languages to listen. That may be the reason why many people visit Samoa every year. It even lured me into researching more information about the language itself. In doing so I fell in love with the music of Samoa. Indeed the Samoan language is easy to learn due to it only has fourteen letters. The pronunciation is similar to the romantic languages and is quite similar to the Hawaiian language. To avoid downsizing, the company plans to work shorter weeks if need be. They have never laid off employees which say a lot considering that the company doesn’t have much inventory. The reason for this is be cause doctors request specific equipment that they would like to work in a certain way. There are major costs that go into downsizing, like severance and rehiring costs, pension and benefits payout, etc. This may be the reason Professional Products don’t plan to downsize. When planning to go international, there are more costs involved that require great attention. The main focus will be on the research, strategies, and planning so that Professional Products achieves their goals. Professional Products faces economic, political, and cultural factors when doing business internationally. They need to consider their cost before acting on their plan. They also need to consider the beliefs and practices of other countries concerning expatriates. Some countries believe that you shouldn’t work on Sunday, or have a certain dress code that you have to adhere to. There is also a language barrier that needs to be accustomed to. Training is the main factor in working internationall y, because you have to be willing to train employees of other countries and train expatriates to be bilingual. When changes come up, HR managers play a major role in maintaining healthy relationships with employees. HR managers need to be able to communicate effectively and be ready to provide a calm atmosphere for employees. The issues companies face are influenced by how they organize their international operations. They also need to be able to negotiate and work with employees when changes have to be made. Healthy company relationships will help companies achieve their goals faster and help them avoid losses in the company. Case Study 2 Nike is the world’s largest shoe manufacturer which uses computer assisted interviewing. Nike utilizes structured and unstructured interviews. I believe this is what gives them an edge on hiring the best suitable candidate for the job. These interviews have their advantages and disadvantages. Nike uses a situational interview which helps them to see how applicants handle situations that may arrive on the job and non-directive interviews to get to meet the person behind the application and get a feel of the applicant. In the hiring process, Nike first has applicants to answer eight questions over the telephone. They weed out applicants who are not available or lack retail experience. After the telephone interview, the company provides potential candidates with a computer assisted interview which is done in batches. The importance of this interview is to identify candidates who have the experience needed for the job and show their love for sports. The computer assisted interview includes a video that shows three scenarios for helping a customer; the applicant must choose the best one. The interview is given every forty-five minutes to a group of applicants. The results from this interview are printed out so that interviewers can prepare for the face-to-face interview. Nike provides applicants with behavioral based interviews to see how they will react to certain situations. This shows the interviewer what type of person will be working for them. They don’t want a person that is a hot-head or causes problems which take away from production. The results can also hinder an applicant from getting a position for this company. After the computer assisted interview, applicants must fill out an application form online. Some applicants are given a short interview, while others are given a longer interview. In which, some applicants are hired the same day, where as others have to come back for a second interview. This is because the results of the computer a ssisted interview shows areas that need further evaluation and areas that indicate strengths. These practices raise a red flag when dealing with EEO. Some may say that these practices are unfair and unethical, but Nike has managed to save $2.4 million during a three year period by reducing their turnover drastically. They have benefited from these interviews by staffing up fast. The EEO ensures that work environments are free from unlawful discrimination and harassment. It provides employees with equal opportunities for jobs, training, and development. Nike, I feel, has been violating this law. They discriminate on applicants by showing favoritism and some form of discrimination. All of their applicants aren’t treated the same. My question is â€Å"Why do some get hired the same day while others have to have a second interview? They don’t even give you a chance to work for their company if you don’t have experience, which means that the opportunity is not equal . Some may argue that they are not in violation with EEO laws because they are not discriminating on race, gender, or personal liking and dislikes. This is true, but is it fair to hire only people that fit specific criteria? Nike hired a solutions provider to respond and track applicants. Each potential applicant is responded to with a letter. All applicants are responded to in a timely manner via email. This really helps Nike to stand out and shows good HRM practices. Case Study 3 Performance Sports began February, 1998. Their marketing plan insisted fast delivery, problem-free customer service, and major discount pricing. The company’s eight customer service reps earn between $9.75 and $11.25 per hour. Their four shipping and receiving associates earn between $7.50 and $8.50 per hour. The company’s two clerical employees each earn $7.75 per hour. The assistant manager is paid $13.10 per hour and the general manager is paid $14.25 per hour. Performance Sports employs 16 people. If you take a close look at the wages for their employees you would probably be able to point out a company that does the same job with employees that make more money. The reason Performance Sports employees make these wages are because they are hourly-based as opposed to pay-for-performance. Two of the company’s CSR feel they aren’t making enough for the job that they do. They both bring in large amounts of sales revenue for the company and are not pleased w ith their wages. So, Perkins is looking into this matter and making it first priority. She is now moving toward expanding the mail-order catalog to include a complete line of tennis equipment. This will help her to better compete and bring in more sales revenue. Perkins is also looking to hire a purchasing agent to handle the complex duties of purchasing golf equipment. She wants a person that has five to eight years experience in purchasing sports equipment. The only problem she faces with this is that she does not know how much to pay this particular person in this position. She has to be sufficient in her pay structure so that it is fair and consistent. The company has to be intact with its competition package, so she needs to really look into pay-for-performance. Pay-for-performance is a program that offers rewards for meeting certain criteria and production levels. Many companies are now turning toward this program to motivate their employees to meet demands and goals of the c ompany. In this type of program, employees pay is increased when a certain department or group meets the standards or level of production. This program encourages employees to work toward excellence and strive to meet goals. This program also helps employees to maintain a safe working environment and avoid mistakes like high volumes of scrap. Employees’ benefit the company by being team players, which helps the company, be on the same page. The pay increases are given out certain times of the year, so managers can better maintain their budgets. If the criteria are not met, the money goes back into the budget for the next pay increase. Hourly wages are set and raises are given when managers feel like giving them. You may start a job with minimum wage and have to wait 90 days before you see a raise. This really discourages employees because job requirements are constantly changing and the wage remains the same. Some hourly employees are not properly paid for the job that they do but the company reaps the benefits of the well-done job. When you have unhappy employees it will affect the performance of their work and eventually you take the risk of losses. You may lose money in the company or the reliable employee to your competition. There are internal and external factors that influence pay. They are the competition, work conditions, potential growth for the employee, and employee treatment. If the pay is right, the company would not have to worry about losing reliable, hardworking employees to their competition. The personal benefits in a high performance work system are that it increases the value by developing strategies to keep down costs, improve efficiency and provide more intriguing products for customers. High performance work systems bring employees talents together and utilize them in new projects with flexibility. It is less likely to be copied by competition, and gives you more flexibility and ease. The key component in organizing a high perfo rmance work system is communication. You have to be able to communicate with employees in order to become a group that is working toward the same goals. Everyone needs to be on the same page, in order to successfully complete the high performance work system. This can be a very difficult task when your employees feel like they are being underpaid and used up. They also show the problems that can be faced and how to move forward in successfully bringing your company out of hardships. His school of thoughts is termed as Taylorism. Taylorism believed that any job can be learnt and taught. This theory treats the humans like machines and proposed that for the achieving higher production the management must eliminate inefficiency from its functioning. However, this theory completely neglects the usual complications that happen within a normal human being (Boyd, n.d). Taylorist production style supports the assembly line system where each worker performs the same task repetitively. Here the concept of division of labor was given significance and people started getting specialized in a certain domain while the rest of the production system remained unknown to them. A strict supervision policy was maintained within the organization which created distance between the management and the employees. The repetition of same task created frustration among the workers. The q uality of work started to decline which affected the management adversely. In turn the employees were threatened and scolded which ultimately resulted in more and more employee turnover. The management thought of forming groups for reducing the work pressure on individual employee and delegating each group with a particular task, like a group was responsible for making the engine and other relevant parts while another group worked on the creation of seat and the third group focused on the making the wheels of the car. The fourth group would work towards assembling the parts of the car and presenting the final product. The Issues faced by the firm The manufacturing unit realized that even after implementing the form of group work in their day to day operations, the problems like employee turnover and poor performance didn’t reduce. As they hired me as an HR consultant, I studied the various facets of the organization and reached the conclusion that the groups are suffering fro m several issues like role conflicts within groups, communication problems among group members, lack of cohesiveness in groups with diverse members and excessive intergroup conflict. Thus before proceeding with the recommendations towards solving these issues, it’s necessary to study the impact of each of this issue on the organization and the group in specific. The issues are discussed as follows- Role conflicts within groups This kind of conflict occurs between groups when the members feel uncertain about the role to be played by them. The group members might get a feeling that they are in charge of more than one responsibility within the setting of the organization and that the roles might prove to be contrasting each other. If the probability of two or more roles is irreconcilable, role conflict becomes prominent (Losh, 2011). For instance, a superior at a manufacturing plant might feel tensed due to the role played by him or her as the person poses to his juniors both as a friend and as a mentor at a time. Role conflict can occur due to non-availability of proper socialization facilities inside the organization.
